“We just want to be seen,” a frontliner once told Mursosan Wiguna during an early visit to a remote branch. That simple yet profound statement ignited his passion for people leadership, shaping a career dedicated to creating workplaces where employees feel valued, understood, and connected to purpose. For Mursosan, leadership has never been about titles or policies; it’s about presence, empathy, and trust, principles he has carried throughout more than 35 years in human resources. Currently in charge as a Senior Fellows at PT Royal Lestari Utama (RLU), Mursosan has built a reputation for combining strategic vision with hands-on leadership. His expertise spans human resources strategy, organisation development, talent management, remuneration, and the development of corporate universities. Known for his integrity, business-orientated mindset, and ability to lead high-performing teams, he has also successfully navigated complex union negotiations and leveraged social networks to drive organisational cohesion. Before joining RLU in 2022, Mursosan held pivotal roles, including Director at PT SyntheticRubber Indonesia, Corporate Human Capital and Corporate Affairs Director at Tudung Group, and Chief HR & Compliance Officer at PT Asuransi Allianz Life Indonesia. Early in his career, he also shaped HR strategies at Garudafood, driving initiatives that strengthened corporate culture, talent development, and operational excellence. Indonesia’s strength lies in gotong royong, the spirit of collective progress. Leading change successfully means blending local traditions with global best practices. In initiatives like HR digitalisation or organisational redesign, I rely on data and dashboards for direction but equally on dialogue and storytelling to connect with people. Global frameworks offer structure, while local culture adds depth, authenticity, and resonance. True transformation occurs when these elements work together, fostering purposedriven teams that are not only efficient but also engaged and inspired, demonstrating that meaningful change respects both global insights and local values.
One of the rawest challenges in HR is making decisions that profoundly affect people’s lives. During a major organisational restructuring, we faced difficult choices, yet we approachedthem with transparency, empathy, and a strong sense of responsibility. Redeployment programmes, mental wellness support, and open dialogue helped our employees navigate the uncertainty and change. That experience reinforced a vital lesson: courage and care are not opposing forces; they complement each other. True leadership doesn’t avoid storms; it walks through them with integrity, ensuring that even in turbulent times, people feel supported, heard, and guided toward clearer skies and renewed purpose.
I call it Human Analytics with a Soul. Our systems go beyond performance metrics to foster empathy. When data flags early signs of burnout or disengagement, it prompts leaders to connect personally, turning insights into meaningful conversations. The goal is to ensure people feel both seen and supported, not just measured. By blending smart tools with genuine care, we create a culture where employees feel valued, understood, and motivated. When data meets empathy, workplaces become vibrant, engaged, and truly alive.
HR is the delicate art of balancing humanity with strategy. Along the way, you’ll face moments where you act as the bridge between pain and progress, guiding people through uncertainty while maintaining organisational objectives. My advice to aspiring HR and people leaders is simple but profound: lead with humility, act with courage, and remain anchored in your values. Don’t just draft policies; build trust. Don’t merely implement change; be its conscience. True leadership is measured not by the number of people who report to you, but by how many grow and flourish because of your guidance. Throughout my journey, I’ve found that embedding a philosophy like BMW—Believe, Mindful, Wellness—can transform workplaces, helping people not only achieve professional success but also experience fulfilment and joy. Leadership is about nurturing both performance and purpose, creating environments where people can thrive holistically.
